I take the lead role myself, as an engineering manager, head of product or similar. I stay close enough to the work to really understand it, but I'm there to lead the team, not to do their jobs.

Change sticks when the team knows why it's happening and wants to own it. That's the part I'm best at.

Before deciding what to build or change, I map how the work actually happens today.

Then I hand it over.
Once things are moving, I help hire and coach the person who takes it from there.
